Abstract

º» ¿¬±¸´Â Ç÷¾×Åõ¼®½Ç °£È£»çÀÇ ±Ù¹«È¯°æÀÌ °£È£¾÷¹«¼öÇà¿¡ ¹ÌÄ¡´Â ¿µÇâÀ» ¾Ë¾Æº¸°í, À̵éÀÇ °ü°è¿¡¼­ Á÷¹«¸¸Á·°ú ÀÓÆÄ¿ö¸ÕÆ®ÀÇ ¸Å°³ ¶Ç´Â Á¶ÀýÈ¿°ú¸¦ È®ÀÎÇϱâ À§ÇØ ¼öÇàµÇ¾ú´Ù. ¿¬±¸´ë»óÀº ÀÏ°³ ±¤¿ª½Ã¿Í ÁöÀÚü ¼ÒÀç, 22°³ º´, ÀÇ¿øÀÇ ½ÅÀåŬ¸®´Ð¿¡ ±Ù¹«ÇÏ°í ÀÖ´Â °£È£»ç 206¸íÀ̾ú´Ù. ¿¬±¸µµ±¸·Î´Â ±Ù¹«È¯°æ, Á÷¹«¸¸Á·, ÀÓÆÄ¿ö¸ÕÆ® ¹× °£È£¾÷¹«¼öÇàÀ» ÃøÁ¤Çϱâ À§ÇÑ µµ±¸¸¦ »ç¿ëÇÏ¿´À¸¸ç, ÀÚ·á¼öÁýÀº »ý¸íÀ±¸®À§¿øȸÀÇ ½ÂÀÎÀ» ¹ÞÀº ÈÄ 2¿ù 25ÀÏ¿¡¼­ 2015³â 3¿ù 15ÀϱîÁö ½Ç½ÃÇÏ¿´´Ù. ÀÚ·áºÐ¼®Àº SPSS/WIN version 18.0 Åë°èÇÁ·Î±×·¥¿¡ Æ÷ÇÔµÈ t-test, ANOVA, Pearson's Correlation, Three-step mediated regression analysis, Hierarchical Moderated Regression AnalysisÀ» ÀÌ¿ëÇÏ¿© ÀÌ·ç¾îÁ³´Ù.
¿¬±¸°á°ú, °£È£¾÷¹«¼öÇàÀº ±Ù¹«È¯°æÀÌ ÁÁÀ»¼ö·Ï, Á÷¹«¿¡ ¸¸Á·ÇÒ¼ö·Ï, ÀÓÆÄ¿ö¸ÕÆ®ÀÇ ¼öÁØÀÌ ³ôÀ»¼ö·Ï ´õ ³ô¾Ò´Ù. ȸ±ÍºÐ¼® °á°ú, ´ë»óÀÚÀÇ ±Ù¹«È¯°æÀº °£È£¾÷¹«¼öÇàÀÇ À¯ÀÇÇÑ ¿µÇâ¿äÀÎÀ¸·Î¼­ ¼³¸í·ÂÀº 28%¿´À¸¸ç, À̵éÀÇ °ü°è¿¡¼­ Á÷¹«¸¸Á·°ú ÀÓÆÄ¿ö¸ÕÆ®´Â ¿ÏÀü ¸Å°³È¿°ú¸¦ º¸¿´°í Á¶ÀýÈ¿°ú´Â ¾ø´Â °ÍÀ¸·Î ³ªÅ¸³µ´Ù. °á·ÐÀûÀ¸·Î Ç÷¾×Åõ¼®½Ç °£È£»ç¿¡ ÀÖ¾î ±Ù¹«È¯°æÀº °£È£¾÷¹«¼öÇà¿¡ Á÷Á¢ÀûÀÎ ¿µÇâÀ» ¹ÌÄ¡±â º¸´Ù´Â Á÷¹«¸¸Á· ¹× ÀÓÆÄ¿ö¸ÕÆ®¸¦ ¸Å°³·Î ÇÏ¿© °£Á¢ÀûÀ¸·Î °£È£¾÷¹«¼öÇà¿¡ ¿µÇâÀ» ¹ÌħÀ» ¾Ë ¼ö ÀÖ´Ù.
ÀÌ»ó°ú °°Àº °á°ú¸¦ º¼ ¶§, Ç÷¾×Åõ¼®½Ç °£È£»çÀÇ °£È£¾÷¹«¼öÇàÀ» ³ôÀ̱â À§Çؼ­´Â ÀûÀýÇÑ º¸»ó°ú ´É·Â°³¹ß Áö¿ø Á¤Ã¥°ú °°Àº °£È£»çÀÇ Á÷¹«¸¸Á·°ú ÀÓÆÄ¿ö¸ÕÆ® Çâ»óÀ» À¯µµÇÒ ¼ö ÀÖ´Â ±Ù¹«È¯°æÀÇ °³¼±ÀÌ º¸´Ù È¿°úÀûÀÏ °ÍÀ¸·Î »ç·áµÈ´Ù. º» ¿¬±¸ÀÇ °á°ú¸¦ Åä´ë·Î ÇÑ ÃßÈÄ¿¬±¸·Î´Â °£È£»çÀÇ ±Ù¹«È¯°æ °³¼±À» À§ÇÑ ¹æ¾ÈÀ» °³¹ß, Àû¿ëÇÏ¿© ±× °á°ú¸¦ È®ÀÎÇÏ´Â ¿¬±¸¸¦ Á¦¾ðÇÏ°íÀÚ ÇÑ´Ù.

Purpose: This study was performed to investigate the effect of work environment on nursing performance and the effect of job satisfaction and empowerment on nurses performance in hemodialysis units.

Methods: Participants in this study were 206 nurses from 22 hemodialysis units in local clinics, general and university hospitals in two metropolitan areas. The work environment, nursing performance, job satisfaction and empowerment of the participants were measured using four self-report questionnaires. Data were analyzed using SPSS/WIN 18.0.

Results: Nursing performance correlated significantly with work environment, job satisfaction, and empowerment in the participants. Predictability of work environment for nursing performance was 28%. Job satisfaction and empowerment showed complete mediating effects, but not moderating effects in the relationship of work environment and nursing performance in the participants.

Conclusion: Findings indicate that work environment is an important variable affecting nursing performance in nurses in hemodialysis units and that job satisfaction and empowerment are mediating variables in the relationship of work environment and nursing performance in nurses in hemodialysis units. Improvements in the work environment are needed to induce the high job satisfaction and empowerment that can lead to improvement of nursing performance.
